The Impact of Training Policies on Enhancing Organizational Loyalty

A Field Study of the Branches of the Jumhouria Bank in Hay Al-Andalus Municipality

Authors

Abstract

This field study aimed to identify the impact of training policies across their four dimensions (identifying training needs, designing training programs, quality of training execution, and evaluating the impact of training) on enhancing job loyalty across its three dimensions (affective commitment, continuance commitment, and normative/moral commitment) among employees at the Jumhouria Bank branches located within the Hai Al-Andalus Municipality in the city of Tripoli.

The study adopted the descriptive-analytical approach due to its suitability for the nature of the study's objectives. A closed-ended questionnaire was designed and developed as a primary tool for collecting field data. The study population consisted of all administrative and operational staff occupying positions across all branches of Jumhouria Bank in Hai Al-Andalus Municipality, totaling 340 male and female employees. A stratified random sample of 180 individuals was drawn, and 162 valid questionnaires were retrieved for statistical analysis, achieving a response rate of 90%.

The results of the statistical analysis using SPSS (v26) showed that the level of training policy practice across all its dimensions received a moderate evaluation score, with a mean of (3.42 out of 5). Meanwhile, the overall level of job loyalty among employees was relatively high, with a mean of (3.68). The study concluded that there is a statistically significant impact (at \alpha \le 0.05) of training policies on enhancing job loyalty among Jumhouria Bank employees, as training policies explain approximately 54.1% of the variance in job loyalty levels. It was revealed that the "training program design" dimension had the strongest impact, followed by the "quality of training execution" dimension.

Based on these results, the study presented several practical recommendations, chief among them: the necessity of linking training programs to career paths and the bank's promotion system, as well as adopting modern tools to accurately identify training needs instead of relying on random nominations.
